Give them challanging work and higer lever work little by little. Move them up gradually with more and more higher level projects. Get them more involved with project related issues and they will work fine for you if you claim their motivated what are you waiting for??

First question, is there anyplace for them to advance to within the organization?

If no, prepare to loose them unless you can show progress in creating an advanced position for them.

If there are places for them to advance to, make sure that you help them get the credit and visibility for their skills and efforts.
This makes the employee feel recognition, and makes it so they are more apt to be considered for openings.

It is much better for you and the company to move good employees up the ladder rather than loosing them to another firm.

I have known two types of ambitious employees: technical-oriented and management-oriented.

Technical oriented people search for continuous technical challenge. I think that their main target is to get an interesting (technical) work with the right company’s recognition.

Management oriented people search for continuous power improvement. In my opinion, their main task should be having a high (visible) responsibility, in which company’s area doesn’t matter.

Use these two small guidelines to put your employees into the two groups and, starting from this, try to identify opportunities that you can suggest, create or build for them.

Further, always remember two important management rules:

-measure people and give them targets that can be achieved
-never promise something that you cannot personally guarantee.

Good luck! (You need it, also)
